In other words, each bicycle of CSB is assembled in accordance with customer’s specification. The business aims to target on the niche market in which alm ost people are committed cycling enthusiast.Due the success of the first store located in Doncaster, Victoria, Australia, CSB has recently expand its business by opening two new stores located in Geelong & Black Rock and each store has different potential in the track of development . However, CSB has faced problems of personnel & resources management because the business had not applied the suitable strategies within the expansion. Although, the company plans to implement a new management accounting system (MAS) to deal with these problems, there still are weaknesses contained in the new MAS.Hence, the purposes of this report are analyzing the current system and suggesting new suitable MAS for the business. The first demonstration of the report is Background & Current position of CSB, which is used as a foundation for developing suitable MAS. The two common competitive advantage options, which have been applied by CSB, are Differentiation & Niche market. * Differentiation: CSB differentiates its products & services based on certain criteria which are Function & Customer service. * Function Unlike normal bicycle business, CSB primarily applies the made-to-order function for all three stores which assemble customized bicycles based on customer specifications.In order to ensure the timing & success of this approach, a large inventory of different bicycle parts is held by each CSB stores. * Customer service CSB puts much effort on the operating customer service as well as interacting with customers. Cadel- CSB owner spends significant time in taking care of store’s day-to-day operations and often engages directly with customers to make sure that customers can purchase desirable bikes. CSB also sets a limit for the waiting time (time for customized bicycles to be available) which are less than two days of the initial consultation.The applied post-sale service is calling the customer after a week of taking possession of CSB’s products to ensure the customer’s satisfaction, and offering free-of-charge changes if necessary. Additionally, free lifetime after-sales service is also offered in which customers only have to pay for parts required. * Niche Market CSB targets on specific segment of market which is cycling enthusiast through the offer of customized bicycles. Key Success Factors (KSFs) In order to construct appropriate & efficient MAS, business may consider the essence of critical KSFs which determine its success (cost and efficiency, quality, time, innovation).Gaining sufficient knowledge of KSFs will support the business to define the necessity of promoting strengths and competencies that match those factors in order to gain competitive advantage and achieve the business success (Jorge&Donald 1989). Refer to CSB- a growing business with great potential, certain KSFs would be as the following: * Product & Service Quality Cadel spends considerable time in training the store manager and often personally assembles & checks the customized bicycles to ensure the Service & Product quality.As a result, CSB is currently well known as a busines s providing high quality, customized bicycle. * Maintaining the highest level of customer satisfaction Giving customers more than they expect is the basic concept of this issue. As Cadel believe that specialized customer service is a KSF of CSB, he put many efforts in maintaining the customer satisfaction such as calling the customer after a week of possession, offering free lifetime after-sales service & limiting the waiting time (2days). Establishing appropriate costing system & minimizing cost A weakness of CSB is that the business operates without real cost data. Hence, establishing suitable costing system has become a fundamental mission in the track of reaching success. Besides, CSB has to consider cost minimization to achieve Cost-cum-Differentiation advantage. * Good relationship with suppliers Since the expansion, the demand for supplies of CSB has increased due to the requirement of more inventories for the two new stores. Therefore, finding and maintaining good relationsh ip with suppliers is also essential. Proper decentralization & measurement of managers performance It is essential that Cadel distributes the authority to store managers properly because the business structure has become more complicated since the expansion and Cadel cannot play all roles of the business. Management Accounting System of CSB In order to solve the problems arisen from the expansion, Cadel’s brother has suggested Cadel to develop a MAS which significantly supports the business management in term of personnel, scare resources and activities. The following analysis will demonstrate the roles & benefits of each tool included in the MAS: Personnel * Supplier performance measures (SPM) SPM is a critical initiative for business dealing with multiple suppliers. The main role of SPM is integrating supplier quality which helps the business have accurate visibility toward supplier delivery and avoid hidden cost drivers from poor quality. As a result, SPM directly decr eases business risks and revenue losses Besides, SPM is a vital tool for motivating improvement and ensuring that products meet the required standards. Within the operation of business, it is easy to identify direct costs which associate with particular activities. However, indirect costs are those incurred in common or joint objectives so it cannot be clearly identified with particular activities. In order to assign indirect cost to projects accurately, Activity base costing syste m (ABCS) should be applied.ABCS is an efficient method which calculates and reduces operating the cost by finding key activities and its cost drivers. Consequently, the cost can be assigned accurately and the costing system can operate smoothly. Performance measurement & Reward System (PMRS) and its roles Performance measurement is a process of gathering & reporting nformation regarding the performance of the business & individuals. To be effective, Performance measurement must be combined with Reward system and the rewards provided are based on performance. The overall role of PMRS is to periodically monitor performance to judge how well the business is running and motivate the personnel’s performance by Reward system. Both performance measure and rewards provide directional and motivational influence on behavior. However, each element of PMRS has its own roles which complement the system.PMRS contains three elements: 1. The factors to be measured| The first element clearly demonstrates the factors which will be measured in order to communicate important aspects of the business toward employees. Thanks to that, employees are able to concentrate their work into informed aspects/areas| * â€Å"Directional influ ence on behaviour† is mainly fulfilled by the roles of the first 2 elements (Measured factors & Performance target). Within this method, employees are directed to achieve the desired behaviours. | 2.A specific performance target| The main mission of the second element is narrowing the targeted aspects into specific tasks/activities so that employees can focus, put effort and accomplish these tasks. Besides, the provided criteria in the system is also a base for owner/manager to provide feedback to improve future performances| | 3. A reward attached to the performance target| The Reward system is based on the concept of attracting, retaining and motivating people. As employees can be motivated by intrinsic (e. g. elf esteem) and extrinsic rewards (e. g. bonus), monetary reward is not the only important component of the Reward system. There are other factors which also efficiently encourage employees in improving performance. Based on Theoretical Framework (Khan KU, Farooq SU & Ullah MI, 2010), there are generally four main independent variables of reward which are payment, promotion, recognition and benefits. Promotion seems to be the most efficient motivation as almost people tend to have ambitiousness of getting better positions in the business/company.Moreover, different reward strategies would have a different motivational impact on diverse people. By providing attractive incentives, Reward system encourages individuals to actually undertake the tasks with intensive willing. According to Khan KU, Farooq SU & Ullah MI, 2010, â€Å"there is a statistical significant relationship between all of the independent variables of reward with dependent variable employee work motivation, all the independent variables of reward have a positive influence on employee work motivation†.Overall, Reward system plays role as a way of having people work harder. | * â€Å"Motivational influence on behaviour†, meaning individuals are motivated to intentionally acquire the desired behaviours, is mainly achieved by the role of the third element which is Reward system. | In this case, CSB applies reward strategy in term of â€Å"bonus† providing to each store manager up to 20% of their quarterly income * Meeting sales budget * Bonus of 2% of manager’s quarterly income if they meet the sales budget for each quarter. * Meeting profit budget Bonus of 10% of manager’s quarterly income if they meet the profit budget, prepared at the start of each quarter * Achieving favourable cost variances: * Bonus of 4% of manager’s quarterly income if all favourable variances are less than 10% of the initial budgeted cost; * Bonus of 8% of manager’s quarterly income if all favourable variances are 10% or more of the initial budgeted cost. * Directional influence supports individuals in focusing on the targeted areas and tasks. Besides, Motivational influence helps employees to do the work voluntarily and put much effort to successfully accomplish it.Moreover, Motivational influence is almost always less intrusive than Directional influence. As a result, the business’s personnel cannot be well managed without the combine of Directional influence & Motivational influence. IV. Limitations of current PMRS A. Limitation B. Dysfunctional behavior * Dysfunctional behavior means that individuals within the organization/business do not function properly in accordance with the organization’s direction. Dysfunctional employee behaviors often occur due to the rapaciousness of individuals or conflict between employee’s interest and the organization’s interest.The general purpose of Dysfunctional employee behaviors is gaining benefits (either for personal or department) from organization’s gaps. * In this case, as a result of lack of measurement in input and process stage, managers have opportunities to engage in Dysfunctional behavior. It can be explained by the following situati on: * If there is no mechanism for monitoring the consistency between input and output, managers may provide â€Å"unreliable report† which shows that they have reached the performance target and deserve rewards. Lack of input measurement also leads to the problem that managers purchase low quality material to reduce operation’s costs in order to reach the defined cost target. Consequently, it’s very difficult to discover such Dysfunctional behaviors without proper measurement. V. Recommendation for new PMRS Besides the Performance measure, several common Reward strategies are also suggested below: Conclusion As MAS is essential for business’s operation, CSB cannot successfully expand its business without proper MAS. However, the new MAS, which CSB has planned to implement, still has several weaknesses.Therefore, the main purposes of this report are evaluating the current position (Business mission, Competitive advantage & KSFs) and current MAS (including PMRS). Energy Drinks Rationale Essay

Rationale Energy drinks were maufactured for the purpose of providing mental and physical stimulation for a short period of time. They are specially formulated for people who needs extra energy and are looking for a temporary mental and physical booster in order to get through day to day’s activity. Energy drinks sprung in the global market wayback 1997 with Red Bull being the very first product that hit the market. Energy drinks contain different ingredients such as caffeine, sugars, taurine, ginseng, guarana extract, and other ingredients such as vitamins and amino acids. Indeed, energy drinks are useful especially for those people who are exposed to heavy work and thinking and need an extra energy to do so. But along with the benefits that one may get in ingesting energy drinks comes the negative effects it may give in one’s body. The energy drink market is a fast-growing market, as it remains as the most dynamic segment on the soft drinks market, with strong growth in most market, according to Zenith International. It is most popular to athletes, people in professions, and students. This study is conducted to study the good and bad effects energy drinks may bring to those who ingest it, focusing specially on college students who are most likely exposed to different kind of stress and energy-draining activities such as studying. Since the focus of the study is towards the college students, the research’s aim is to explain the effects of energy drinks to the college student’s health and school performance, to weigh the good effects and the downside of ingesting it, to suggest some ideas for the betterment of the situation or for the elimination of problems encountered, and to find some alternatives for those situations which are found and proven ineffective. The discovery of energy drinks has been phenomenal. Its global consumption over the last five years has grown by about 10% anually, and now it is sold in over 160 countries worldwide, with 44% of it purchased in convenience strores and 56% purchased in bars and other places. Most of its consumers ae students. Indeed, energy drinks are very helpful to those students who need to stay awake late at night to study for a test, who are making reports, projects, assignments and other schoolworks. Energy drinks contribute in staying awake and focus. But mcuh to our knowledge, energy drinks has limitations. They  may provide extra energy, but it is temporary. They just stimulate the body and brain over a short period of time. They also do not provide an effective way of rehydrating our body and stay in our stomach longer than water because of high sugar concentration. Energy drinks, when taken up without precaution, may cause a serious problem to one’s body. Energy drinks contain caffeine, a primary content of coffee. The caffeine content of an enery drink is about 80 mg per 250 ml, equivalent to one cup of coffee. But there are energy drinks sold in larger containers, which means more caffeine content. Caffeine overdose may cause side effects such as nervousness, insomnia, palpitation, dizziness, nausea, and headache. There were reported cases of hospitalizations due to these symptoms, and even death. According to Dr. Matteo Cameli. from University of Siena, despite of its dominant bad effects to the body, they found a health benefit that it may bring in one of their studies. He explained that energy drinks enhance the contractions of both the left and right ventricle of the heart. This may be because of the effect of taurine which stimulates the release of calcium from the sarcoplasmic reticulum. But despite this effect, he still added that energy drinks raise the risk if cardiometabolic disease. Most cases of energy drink symptoms and toxicity are mainly caused by the effects of high-caffeine intake of the body. Most of the labels of energy drinks containers don’t really specify the contents, warnings and dosage that’s why harmful events occurs. For example, energy drinks contain guarana, which contains caffeine, but the caffeine content is not specified in the label, therefore the caffeine content of that energy drink might be higher than what is reflected. Also, most of the college students are not really typical on what is written on the labels. They must be aware on what is written on labels such as recommended use, recommended dosage, intended population, precaution, and list of ingredients. They must also be aware that the maximum recommended dosage in general is one or two cans a day. It is necessary to read the labels before purchasing a product. There are alternative ways to boost energy without taking in energy drinks, such as making one’s own energy drinks by means of natural ingredients such as fruits. In that way, they can make sure that what they are drinking are safer compared to over-the-counter energy drinks.

Behavioral Patterns and Projective Test

Personality depicts the unique thinking that defines the character of a certain individual. In order to understand the means of a certain individual’s personality, psychologists constructed a lot of different personality measurement. The most common measurement is done through the means of examination. Test or personality test is the most common conducted personality scale; this is where a certain individual is provided questions regarding his/her mood, personality itself, and other personal characteristics.One example of the measurements created by certain psychologist is the Big Five Personality Measurement. The structure of this personality measurement is said to be constructed on a hierarchical model of an individual’s personality traits. This measurement is structured with 5 and 10-itemed inventories which are to be evaluated. This is a short-time personality test and is used when there are situations which need a short-time-consuming personality measurement (Gosli ng, 2003). Another measurement is the Mood Survey which is the measurement used for measuring a certain individual’s sad and/or happy mood.This includes a questionnaire about mood, a personality scale instrument to determine whether sad or happy mood and the conducted mood surveys (Bill Underwood, 1980). The Mood survey is explained having two particular subscales namely the Level and Reactivity. These said factors or subscales are interrelated essentially that has an unchanging advantage on a certain state of mood scale. This is effective both in depicting a certain person’s personality characteristics and figuring out new idea about the origin and causes of mood and mood change (Bill Underwood, 1980).These two measurements are tested and were already used by psychologists in order to explain or define a certain individual’s personality so as to its origin, factors, and or reasons of change. Some structures were given different names while others just consisted of different kinds of people. Each class also had different responsibilities to their community, specifically the lowest and highest class members. The Hindu caste system only had four major classes which they gave different names based on their creator-god’s body parts, the Bantu people only had one ruling class, and the medieval Europeans had three classes which they called estates. Each of the places had some version of Hindu caste systems but they were all called different names and consisted of different people. The highest caste of Hindu’s caste system was called the Brahmins; the Brahmins only consisted of priests and teachers. This caste system came about from the different body parts of their creator-god named Brahma. Unlike the Hindu people, the Bantu people’s class structure, specifically the highest class, were determined by the most prominent family in the community. The head of this well-known family was known as the chief of the community, though they worked alongside the ruling class. In Medieval Europe, their class identification system were named the estates. Medieval Europe’s highest estate was made up of the wealthy and noble people of Europe but sometimes higher ranking church members would have more power and influence over their  country than the people of the highest class. The next group of Hindu’s caste system was known as the Kshatriyas, who were the rulers and soldiers of India, and the Vaishyas, who were the merchants and traders. Medieval Europe’s second group wasn’t quite as large, the members of the group were called the clergy. This clergy included people in the army and some of them had higher ranks than those who lived in the lowest classes. Unlike the European system, Hindu caste members could move up a higher class and be reborn wealthy if they acted well in their current life. The church members of the community didn’t have a special class where they were classified in. They hovered in the middle of lower class priests but still held authority over farmers and high-ranking authorities. The legislatures of Europe, or parliaments, were the lower’s class members’ connection to the heads of state. The third and final caste of Hindu’s social structure was known as the shudras, otherwise known as the society’s laborers. Hindu’s lowest possible caste, which actually weren’t even considered a caste, were known as the untouchables and were considered impure. They were shunned, insulted, and banned from worship services, and kept away from the higher class members. The untouchables’ jobs were to do tasks no one else wanted to do, such as butchering meat or taking care of the dead. Europe’s last estate was not split up into two like Hindu’s caste system but the lower class did do things for the higher class members, just as the untouchables did. The members of the estate consisted of mostly farmers and these farmers had to till the land and grow food for themselves as well as the people of higher classes. The Hindu caste system had five different groups, the Brahmins, the Kshatriyas, the Vaishyas, and the Shudras. The Brahmins were the highest class, the Kshatriyas and the Vaishyas were the second, and the Shudras were the third and final official class. The Bantu peoples’ ruling class consisted of the male heads of the families in the communities. European’s highest class consists of the nobles, the second estate were the clergy, and the third, as well as largest, estate were people who tilled the land and  grew crops. Each system had a higher class that controlled the people of their communities but only two of the systems had a second and third class. Though they have these similarities, as you can see, some have different class names and each class consists of different kinds of people that take on different jobs.

Diaspora, etymologically derived from the Greek term diasperien where dia means across and sperien means to sow or scatter seeds, diaspora can perhaps be seen as a naming of the other which has historically refereed to displaced communities of people who have been dislocated from there native homeland through the movements of migration, immigration or exile. First used to describe the Jews living in exile from the homeland of Palestine, diaspora suggests a displacement from the homeland, circumstances or environmental location of origin and transfer in one or more nation states, territories or foreign countries. The term diaspora then has certain religious significance and pervaded medieval writings on the Jewish, to describe the plight of Jews living outside of Palestine (586BC.). Another early historical reference is the Black African diaspora, beginning in the sixteenth century with the slave trade, forcibly exporting West African out of their native land and dispersing them into the New World, parts of North America, South America , the Caribbean and elsewhere that slave labor was exploited through the middle passage. These early historical references reveal that diaspora is not always voluntary. Diaspora in, the rapidly changing world we now inhabit, speaks to diverse persons and communities moving across the globe from Kuala Lumpur to Sydney , Harare to Toronto , Paris to Marrakesh or even Calcutta to Trinidad, just as earlier in the twentieth century it mapped the movements of Palestinian refugees from Jerusalem to Amman or Beirut and Pakistani refugees from Karachi to Der-es- salaam. In thinking through the category of diaspora and its link to geographical entities such as nation states, it is thus crucial to consider the important role of nation formation and constitution during the post world war II era. While cultural and literary interrogate contemporary form of movement, displacement and dislocation from travel to exile. But there is a some what slight difference between diaspora and transnationalism, however, in that diaspora refers specifically to the movement forced or voluntary of the people from one or more nation state to another. Whereas transnationalism speaks to larger, more impersonal forces specifically those of globalization and global capitalism. Diasporic subjects are distincted by hybridity and h eterogeneity- artistic, linguistic, cultural, national and these subject are defined by the transversal of the borders demarcating nation and diaspora. Diaspora does not, however, transcends difference of race, class, gender and sexuality nor can diaspora stand alone as an epistemology and historical category of analysis, separate and distinct from interrelated categories. More complexly, diasporic scholars have suggested innovative and nuanced ways of thinking across the once demarcated terrains of identity and exploring the imbrications of ethnic and national categories, while offering insight into the cultural construction of identity in relation to nationality, diaspora, have, gender and sexuality, of course, class inflicts, if not haunts the formation of all these categories. To that end, class disrupts and complicates often in productive ways the intersection of race, gender and sexuality. Diaspora has been theorized from many diverse points of departure- East Asian, South Asi an, South East Asian, Asia Pacific, Carribean, South American, Latin American, African and Central European. Recent uses of homeland, rational ethnic identity and geographical location to deployment of diaspora conceptualized in term of hybridity or heterogeneity. While diasporic studies has emerged as an important new field of study , it is not without its critics. The term diaspora has been critiqued as being theoretically celebrated while ethologically indistinct and a historical. Some scholar, arguing that diaspora enters into a semantic field with other terms and terrains, such as that of exile, migrant, immigrant and globalization, have assented that diaporic communities are epitome of the transnationalist moment, other critics have resisted and critiqued such celebratory models of thinking diaspora, noting that such celebration are often a historical and apolitical, failing to note the different contexts allowing or prohibiting movement globally or even locally. For example, Bruce Robbins(1995) offers a close readings of four journals diaspora, boundary 2, social text and public culture that have broken new ground in stimulating and supporting work in the international area, the non specialist area beyond area studies, and each of the m see the work it publishes as in some senses adversarial(P97). In his analysis he describe diaspora as one of the four journals which has gone furtherest through never without qualification toward celebrating transnational mobility and the hybridity that results from it as simple and sufficient goods of themselves (P98). In one of his interviews, Amitav Ghosh said that I dont think migration signifies one thing. There are so many reasons why migrations take place it could be economic, social, political or even related to education. Amitav Ghosh is one of the well known face in English literature. His work received great critical acclaim: winning several awards and major nominations. His work deals with remarkable themes set against historical backdrops. His writings reveals about his subterranean connections and patterns. But his all the various ideas that inform his work are basically his characters whose life engages us and take us to some magnificent imagined places and times. Some of his novels are: The Circle of Reason (1986), Shadow Lines (1988), The Calcutta Chromosome (1995), The Glass Palace (2000), The Hungry Tide (2005), Sea of Poppies (2008). THE CIRCLE OF REASON The Circle of Reason is the first novel of Amitav Ghosh. The Circle of Reason is remarkable for many reasons. Its theme is different from traditional concerns of Indian English fiction. It challenges a direct and simple appreciation. In fact, it needs a different types of approach to be grasped fully. The book itself is sort of a paradox. It exuberates restlessness with extreme control and poise. The new thrust and lift that came to Indian English fiction duing late eighteenth and nineteenth century is partly due to this path breaking work. It is daring in its experimentation with form, content and language of the novel. The novel, although not strictly organized, is episodic in nature or we may call it picaresque. The novel is a journey in irregular. Traditionally the protagonist Alu should have gone from tama (darkness) to satwa (purity). Ghosh freely mixes a chain of thoughts. He superbly mixes past, present and future of his book. He describe one incident and if the incident links itself to any past happening, he immediately goes to that past incident. Through whole novel he played with changing consciousness. So the whole fabric of the novel keeps floating, goin backward and forward. In any case present is born out of past. So why should one not go to the great reservoir of memories, dreams and desires i.e past. The novel is crowded with characters. Alu is the only constant factor who lives by trial and error method, falls at times, stand up again and finally moves on to realize his potential, if he has any. The novel, without becoming a melancholic case history, underlines the troubled times, t hrough which all of us are living. Like a typical ended novel, it ends without providing readymade solution. There is a soothing effect at the end. Different threads seen to draw together yet there is no effort at preaching. In a typical picaresque fashion, Alu moves from Lalpukur in India to Al- Ghazira in Egypt and then to a small town in north eastern edge of the Algerian Sahara. The first section of the book contains many instances of migration. One of the instance from the book is that of Balarams birth year 1924, which forces author to think about the mass Indian migration to West. The People of Lalpukur, for example, had seen vomited out of their native soil(p 59) in the massacre connected with the partition of Indian. Within the novel people witnessed one more time that the spectacle of people being thrown miles away because of the civil war that led to the emergence of Bangladesh. The journey of Alu, although, does not bring any kind of satisfaction or success. It celebrat es the sense of unquiet wanderings. Its goes on and on searching a vision suitable for present timer. It is like chasing a phantom that ultimately vanishes into the thin air. The Circle of Reason has both historical as well as mythological elements . Mythical references have been moulded to reflect contemporary condition in a true new historicist fashion. Here ghosh nicely weaves ideas, characters and metaphors through magic and irony and develop his fictional motifs. Characters in the novel are not far from metaphors, they become metaphors. The charcters as well as different situation of the novel stand for rootlessness. Sometimes, I also wonder of our fascination about the idea of rootlessness. The present piece of work seems obsessed with his idea of migration. Migration, diasporic feeling, rootlessness and a new kind of sensibility born out of these factors what is new, typical and unique of our age is loneliness and sense of vacuum that comes with the individual migration or m igration of comparatively smaller groups. In real sense everyone is away from the roots- where have all the roots gone. There is nothing in this novel that can ordinarily be called a home. Sometimes novel seems confused and one is not sure about the city or village. Its goes back and forth from Bangladesh to Calcutta, then Middle East to Kerala. The story moves in very uncertain atmosphere. The novel can be called an eternal chronicle of restlessness, uncertainty and change. The novel basically tells three stories. The first part deals with the story of Balaram. He is rationalist and is very much influenced by Louis Pasteur. He has no involvement with people and he is equally cynical. Alu (Nachiketa), the protagonist, is a nephew of Balaram. He is a only one who survives in the family. The second part of the novel tells another tale. An earthly, zestful trader tries to bring together the communities of India and Middle East. But those efforts remain unrealistic. The third part in the story of Mrs. Verma, who, outrightly rejects the rational thinking. At the end of the novel, these three are in the search of newer horizon, unformed hopes and ideas. On an allegorical plane Alu is someone rooted in identity. But as we will see by his torturous wandering, Alu seems only to satirize his name. Ghosh divide man as mechanical man and other type of man can be easily assumed, thinking man. In this thinking, Ghosh, is talking about the Man on the loom or even furth er the idea behind on loom and not just the instrument. It is also the idea behind history. Analysis Of Chinas One Child Policy During the mid 1900s, Chinas population was growing at an alarming rate, increasing by at least 2 or more percent each year (Potts 2006:361). Estimated to reach 1.3 billion by the year 2000, Chinese government officials were worried that such extreme growth would serve to harm the potential for future economic growth. Even maintaining acceptable living standards was becoming difficult, with much of the population living in poverty. It was clear that action had to be taken in order to rapidly slow the growth at which Chinas population was expanding. Fertility rates-the average number of children born per woman-needed to drastically decrease so that China would be able to develop as a country able to have influence on a world scale. The One-Child Policy was created and put into action in 1979 in an attempt to limit the number of offspring that families could produce. The majority of families were restricted to bearing only one child, reducing the size of each subsequent generation. Att empts to abide by these laws has led to many potential children being aborted, and many others being put up for adoption. Further impacting the fates of these children is Chinas long standing traditional preference for boys. Many female children have been selectively aborted or put up for adoption, so that families can have another chance at producing a son. The One-Child Policy has been the determinant of two very significant parts of my family. At four years old, my cousin Emma was born. When I was five, she joined our family. Four years later, Darci arrived. Neither girl was born into a Canadian family, nor do they bear any physical resemblances to their parents. Both adopted by my aunt and uncle as infants, my cousins became part of our family as a result of Chinas one-child policy. The majority of others in their adoptive groups are also girls. In my paper, I am going to explore the consequences of Chinas One-Child policy, especially focusing on gender roles, and how the policy has impacted the way in which individuals of different genders are valued and treated. I will analyze the effects that the policy has had based on familial desires, economical incentives, and educational goals. Finally, I will comment on how the policy must be adapted if China wishes to maintain control over its population, both in terms of growth and citizen compliance. Family Traditionally, Chinese culture has followed a very patriarchal structure. As in most countries, males were more valued than females and took on the responsibilities of providing for his family. Women were submissive to the men in the household, and when a marriage occurred, it was the brides duty to leave her birth family in order to become a part of her new husbands (Deutsch 2006:367). In 1979, and even today, many families are of the mindset that a son is more valuable to them than a daughter. Allowed only one offspring, a son is often the more desirable choice for households (ibid:367). There are a few reasons for this. Especially in China, the males ability to carry on the family name is a major factor. As many women take on their husbands last name upon marriage, her maiden name ceases to be a part of her, in practical usage. If a family is allowed to have multiple children, one daughter does not necessarily mean that the family lineage will be discontinued. There is always the possibility for a new son to be born, able to represent the family name his entire life. However, when this option is taken away, many couples feel increased pressure to bear a son on the first try. The development of ultrasound technology in recent years allows couples to learn the gender of their child before it is born. Although this can be an advantage in many ways, knowledge of a female daughter means that there is an opportunity to abort the pregnancy before its advanced stages. While I am not going to comment on the moral issues associated with the abortion itself, frequent abortions of female fetuses has led to a severe imbalance of girls and boys. This will be discussed in more detail later. Economics There is also an economical incentive to take into account here. No different from many other places, males tend to earn higher salaries than females and obtain jobs in more skilled and demanding work placements. While this was not an effect created by the One-Child Policy, the differences in employment between men and women began to increase around the same time as the policy was enacted. Economic reforms introduced in the 1970s gave greater independence to businesses in regards to their labour and operations policies. Rather than a goal of equal labour, businesses were now allowed to make the majority of their hiring decisions and assign what they felt were appropriate wage rates for their employees (Wang and Cai 2008:442). This only served to increase the value differential between males and females. Overall wages gradually increased over time, with males eventually taking over many of the top sector jobs and earning higher wages. A study done (ibid:444) determined that even thoug h women make up a larger percentage of the lower three job sectors, it is still men that are taking home the greater amount. For whatever reason, whether it is for educational reasons or pure gender role discrimination, employers have a clear tendency to prefer male workers over female employees. This gender preference has translated itself into an effect on the One-Child Policy, where families desire sons more heavily than daughters. As the parents of the first generation of One-Child offspring move into retirement age, they will have only one child on whom to rely for financial support. As opposed to previous generations, in which the burden of caring for ones parents could be split between multiple siblings, One-Child adults are faced with the burden of caring for parents individually. Granted, with fewer children to bring up, the cost of parenting is lower which allows for greater saving, however Chinas lack of a substantial pension plan makes it difficult for Chinese citizens t o save enough to support themselves entirely throughout retirement (Potts 2006: 361). Nor do children have the option of defecting care of their parents to a third party: Article 21 of the Marriage Law of the Peoples Republic of China (1980) specifically renders children with the duty to support and assist their parents. This forces only children to bear both the fiscal and social responsibilities of caring for their elderly parents. While it is not ludicrous to ask a child to care for a parent, the One-Child Policy simply intensifies this responsibility, especially if the child is not in substantial financial situation for only him or herself. A daughter, hurt with the plausibility of a lower paying workplace, is more likely to have a harder time supporting her parents than a son would, more able to obtain a financially lucrative position. For these reasons, among others, Chinese couples often weight the value of a son as higher than that of a daughter. However, the higher value placed on male children causes many potential daughters to be aborted, abandoned as infants, or put up for adoption (Martinez 2008:86). Since the one child policy was enacted in 1979, there has been a gradual, but significant, increase in the ratio of males to females, with approximately 33 million more boys than girls under 20 reported in the 2005 census (Nature 2009:1). The shortage of women available to wed leaves many potential grooms unable to find matches, affecting the lives of many Chinese citizens. The One-Child Policy negatively affects Chinese society in this manner, as well as intensifying gender stereotypes that have been persistent in the history of the Chinese people. On the other hand, couples that do end up bearing only one daughter tend to internalize an alternate set of perceptions than those with a single son. Education Despite the frequent prejudices held against females in China, daughters brought up in an only child environment often receive certain advantages. In families of multiple children, with both girls and boys, girls were often treated as lesser family members. With largely predetermined plans, most women did not maintain a prominent position in their birth families through most of their adult life. Instead they would commit themselves to their husbands lives, integrating themselves into his family and adopting their new roles as wives and daughters-in-law. These temporary statuses often devalued daughters in the eyes of their birth families and therefore they were often denied certain opportunities and privileges than their male counterparts (Deutsch 2008:368). Although this specific mindset may be mostly outdated today, statistics show that women still tend to receive less education than men. The Chinese census taken in the year 2000 reflected a difference of approximately 1.1 years of schooling between the sexes (Cai and Wang 2008:443). However, couples that raise only one female child have only one child to rely on during their old age. As lesser schooling often leads to a lesser wage, and given the likelihood of females to earn a lower wage no matter what, parents of single daughters are more likely to invest more time and effort into their education than they might otherwise. Though still not expected to receive a higher level of education than boys, surveys taken in the late 1990s and early 2000s indicated a strong desire for equal education of both sexes (Cai and Wang 2008:443). There is a possibility that this could just be the reflection of the evolution of gender perceptions, though it is very likely that in China at the very least, the One-Child Policy had some effect on this new mentality. As touched upon earlier, the Policy forces elderly parents to rely on a single child for support in their old age. Having the option of relying solely on a female ch ild with a lesser degree of education points towards a less lucrative financial future. A parents desire for a more stable financial future may lead to the provision of a higher degree of education for his or her only daughter. Further adding onto the instability of a parents retirement well being is the fear of losing a daughter to the family of her husband. Without the possibility of additional children to depend on, parents of only daughters are less willing to give up their only child to the household of another family, and therefore tend to value self-sufficiency and education more, promoting increased gender equality. From this perspective, Chinas One-Child Policy creates both negative and positive effects. The Future of the Policy Numerous times in recent years, spokespeople for the National Population and Family Planning Commission of China have stated that the current family planning policy will not be revoked within the near future (Family Planning 2009:1). As a country with an estimated 1.3 billion people at the close of 2010, an efficient tactic for preventing overexpansion is a necessary component of national policy. The One-Child policy is still considered to be of the utmost importance for maintaining effective population control. However, as it currently exists, it is vital that a re-evaluation and revision of the policy take place. A 2009 survey indicated a desire for the allowance of second children by approximately 78% of the population (Family Planning 2010:1). As Chinas population continues to grow, it will be increasingly difficult to ensure that the policy is followed properly. Already, the policy has become harder to enforce, as the independence and wealth of the Chinese people continues to es calate (Hesketh, Lu and Xing 2005:17). The development of the country is such that the One-Child policy may not be practically feasible very shortly. An adaptation is necessary in order to upkeep the efficiency of the policy. In fact, those responsible for the policy seem to have already become aware of this. In 2002, while no major changes were made to its fundamentals elements, specific aspects of the policy were softened gently. Influenced by rising tensions between the Chinese government and its people, the strict quotas based around reproduction were done away with and couples no longer need to obtain permission to have their child (ibid:21). This was a positive step towards the future long-term continuation of the policy. In addition to the concerns of enforcement, there are other worrying issues surrounding the policy. As mentioned earlier, the insufficient numbers of females below 20 years of age is alarming. By the year 2020, it is estimated that the difference between men and women of marriageable age will be dangerously close to the 24 million mark. Authorities from within the Population Association of China are foreshadowing a spike in the sex industry of China, including the trafficking and solicitation of prostitution and pornography (Mcleod 2010:17). This severe imbalance poses an issue that must be addressed, so as to avoid continued long term damage to Chinese citizens and society. As the disproportion increases, it will become all the more necessary for the Chinese to review their Family Planning Policy and patch up the holes that are creating these issues. Conclusion Out of all the countries in the world, China is home to the greatest number of people. Shanghai, one of its most prominent cities, recently hit a landmark population of 23 million people (CNNGO 2011:4). Its population is showing no sign of slowing down naturally any time soon. Chinas rapid expansion makes a policy designated to control population a necessary element of governance. All the same, the current program working towards this goal is causing its own issues. Looking purely at the numbers, the One-Child Policy is working admirably, no doubt one of the reasons for why those in charge are hesitant to retract it. It is estimated that an astounding 250 to 300 million births have been prevented via this policy (Hesketh et al 2005:6). However, now the issues is not so much how many people make up the total population, but what people comprise it. The desire for sons has left many daughters unborn, abandoned, or put up for adoption as infants. This policy is the reason that I have tw o of my cousins, both girls adopted from China at a very young age, as part of my family. Through analyzing the effect that the One-Child Policy has had in the past 30 years, it is clear that in order to continue to be successful in the future, something must be done to re-balance the male-female demographic, as well as change the perception that many have of females as being less valuable than males. While an important part of Chinese government, the One-Child Policy must be adapted if it wishes to remain effective.

Organizational Commitment: Job Satisfaction, Stress, Motivation

Today’s organization because of global competition and cost cutting had lead to great changes in the organizations leading to greater effect of organizational behaviors. Some organizations are losing employees to other organizations and some employees are losing their efficiency due to the lack of job satisfaction, or due to stress and/or due to lack of motivation, or combination of many factors. Colquitt et al has described various factor effecting employees and its organizations in organizational behaviors, 2nd edition. Controlling stress and self motivating is very important to achieve goals, and when goals are met moral is elevated. Job satisfaction leads to organizational commitment and job performance. Almost every organization faces some kind of brain drain when an employee leaves the organization. Human resource management and managers have developed many strategies to understand employees and their problems, to improve organizational behaviors by providing trainings to employees related to organizational commitment and engagement, as organizational commitment leads to better job performance and job satisfaction, which leads to better quality of product or service, which leads to more customers and growth in revenue. For an employee, job satisfaction may mean many things like good pay, frequent promotions, enjoyable coworkers, work, authority/status, moral cause, environment, etc (Colquitt et al. , 2010). An employee with high job satisfaction will have high positive feeling for the work and organization, and will have high motivation also. When an employee is motivated, attains job satisfaction consecutively performs better. Work related and non-work related stresses have an effect on organizational behavior. An employee has to control stress and reduce the strains caused by stress to take a better judgment and decisions. Every generation has been demanding something from its people, with time people also became very challenging and people who thrived and succeeded had always been role models for many ambitious leaders. Today’s work place has became more challenging as business is no more concentrating to a small group of people or region, rather businesses are done more globally, across continents targeting wide variant of people. Today’s organizations are facing more competition, has to deliver more quality and quantity for less cost is putting its management and employees on the edge to provide demanding work. Employees who are motivated work hard to meet the goals, when the goals are met their job satisfaction level increases. Last year I was working in a multinational company and their primary business was related to telecommunications and data hauling over optical fiber. Most of my projects and applications are supporting manufacturing and operations of the organizations, whose manufacturing was spread across mainly in USA, China and Thailand. Our team size was ten employees reporting to a manager. Every employee in the team was very happy, enjoyed the work, and took ownership of the project, worked with full commitment. On an average, every employee in the team was with the company for at least 5 years. Senior most employees in the team was working with the same organization for 13 years and youngest was 2 years. Even though every employee was committed to their work, had job satisfaction in various factors, few employees were stressed out and had negative satisfaction with regards to unfair promotions. As few employees felt that the manager was biased and showing favoritism to one of the employee, demoralized employee who were with the company, team for longer time. Even though every employee was very committed, showed high degree of job performance due to unfair promotions and due to lack of growth opportunity, it demoralized employees, forcing to either quit or underperform or just do the given job rather than deriving the best for the organization. What I noticed over the period is an employee who had stayed in the company for less than two years have high commitment, engagement, job satisfaction and moral anticipating that his work will be recognized some day and rewarded. In the case on employees who are more than two (2) and less than five (5) ears tend to lose their commitment, job satisfaction and moral as what they have anticipated never met or addressed. In our case, as in my team for more than five to eight years there was no promotions neither growth track nor visibility. During that time, when the manager showed favoritism by providing high visible projects and tasks to one employee while demoralizing that others are not capable to do the task, had deeply wounded and demoralized team spirit and motivation. After dragging feet for a while few employees either left and few just underperformed and continued to work for various other reasons. Few employees including me, confronted the manager and raised objection for not providing proper growth opportunity, as there was no improvement in the situation, unable to stay there at the same time, unable to underperform, I applied for different organizations and quit the company. For an employee job satisfaction can mean in many ways, for few high pay means job satisfaction, for few promotions and recognition, for few if their supervisor is polite and good, for few if their coworkers at work are friendly and helpful, for few if they like the work they do may bring job satisfaction (Colquitt et al. 010). According the Job characteristics theory, variety, identity, significance, autonomy and feedback play a vital role in job satisfaction as in the new job workplace, when I ask senior most employees who are with the company for more than twenty five years, their response is similar opportunity to switch to different tasks after few years, identity and engagement, significance and importance of the work and employee, freedom and independence to perform work and finally feedback and employee appreciation from managers and customers. It would be difficult to satisfy every factor to hundred percent but if every factor is addressed to a degree at least will lead to job satisfaction. The job responsibility puts an employee into stressful situation. If roles are conflicting or very ambiguous, it will lead into very stressful situation. If roles are conflicting, there can be a possibility of hurting the coworker and other team members, as in my case because of role conflict and ambiguity, confusion started among coworkers and ultimately the task was delayed and deliverables were delayed due to improper handling and uplication of work. To avoid coworker misunderstandings roles has to be very well defined to avoid conflicts and ambiguity. Motivation is very important for anything, our team was very motivated, took ownership of every project, worked to resolve the issue and did not wait for direction. Freedom to perform the task and utilizing the available resources primarily motivated the team. The company provided convenient if necessary hundred percent tele-working facility, employee can work almost from home that motivated few more than anything. Due to current recession, stable job motivates few employees and more pay sometimes satisfies and motivates. I like goal setting theory, as small goals will direct and drive to big goal. Working in IT for long time, I was able to complete entire project by breaking the project into small pieces and completing one piece at a time. Based on my experience, I think goal setting theory is the best and will provide step by step approach to the final goal. Organization and managers have to work with employees to understand the emotions of the employee, understand strong points, and understand the weak areas of the employee. Every employee may not be an expert in all areas. It is the responsibility of manager to use the resources properly. If a manager doesn’t utilize the resources properly then it will create a role conflict and stress related to work and coworkers. Employees have to communicate with managers and open the dialog, express the issues. Managers have to consider employees suggestions or issues and try to resolve the issues. It would be difficult to address all issues, but honest opinion and honest no is far better than political statements. Organizations have to provide required trainings and periodically conduct surveys to understand the trend of the employees thoughts and organizational commitment. Organization losing an employee is a lose for both employee and organization and not just for one. Employee has to rebuild the trust in the new organization, learn the business and gain knowledge and for organization has to have to hire a new suitable employee and train the employee to perform the job. Organizational commitment is very important and to achieve high level of organizational commitment employee has to have high level of job satisfaction and job performance. High job performance will lead to good recognition. Good recognition will lead to high job satisfaction. As an employee’s keeps attaining recognition their motivation will be high to take more job responsibility. Even though job satisfaction means many things to many employees, ultimately job satisfaction leads to job commitment. In the present world, due to recession employees are very demoralized because of many rounds of layoffs, outsourcing. HR and organizations are frequently conducting surveys and employee meetings to update the status of the company, which will help employees to open a dialogue and express their concerns to their managers. Managers have to provide an honest opinion and try to resolve the issue. Organization commitment is very important for organization and employee.
